Em decorrência principalmente da abertura da economia na década de 1990, as mudanças
ocorridas no mercado de trabalho brasileiro trouxeram, como consequência, a diminuição de
empregos no setor formal: reduziram-se postos de trabalho, na indústria. Para enfrentar essas
questões, tornou-se necessária a análise de medidas alternativas, entre as quais, por exemplo, a
criação de cooperativas cujo crescimento, nos últimos anos, foi na ordem de 90%. A análise
do envolvimento de pessoas, inseridas em uma organização cooperativista, auxilia em uma
melhor compreensão do foco pelo qual um sujeito está vinculado ao trabalho. Consiste nas
razões ou nos motivos que fazem um indivíduo permanecer na organização e faz parte de um
vínculo que a pessoa estabelece com o local em que desenvolve atividades de trabalho. O
vínculo é uma estrutura na qual se incluem um indivíduo e um objeto, havendo uma relação
particular entre eles – ambos cumprindo determinada função. O presente estudo teve como
propósito realizar uma análise do enfoque do comprometimento organizacional, em uma
cooperativa de grande porte – cooperativa do setor de caldeiraria pesada: a COPROMEM,
situada na cidade de Mococa, Estado de São Paulo, e que, atualmente, em seu quadro de
pessoal, emprega 340 pessoas entre cooperados e funcionários. Discutem-se, aqui, os aspectos
jurídicos, de gestão e contábeis do cooperativismo, o enfoque do comprometimento
organizacional, a sustentabilidade financeira e a qualidade de vida no trabalho. O estudo se
desenvolveu com base no modelo proposto por Meyer e Allen (1997), onde se analisaram três
dimensões do comprometimento. Elas são: a dimensão afetiva, onde o indivíduo sente que
“quer” permanecer; a instrumental, onde esse indivíduo sente que “tem necessidade” de
permanecer; a normativa, onde ele sente que “deve” permanecer. A Escala do enfoque do
comprometimento é composta por dezoito itens, dos quais seis são do comprometimento
afetivo, seis, do instrumental e seis, do normativo. Os resultados da pesquisa demonstraram
quais dimensões do comprometimento organizacional ocorreram na COPROMEM.
Propuseram-se ações, potencializando o enfoque do comprometimento organizacional e
seus reflexos na Qualidade de Vida do Trabalho. O instrumento de pesquisa se desenvolveu
com todos os cooperados e funcionários, com uma taxa de retorno de 98 questionários. A
Avaliação e a análise se processaram através do programa para análise estatística SPSS. Os
resultados do estudo mostraram que, na empresa, existe a falta de comprometimento entre os
cooperados e funcionários; contudo, de acordo com os respondentes, pode-se dizer que, desta
análise, eles são comprometidos afetivamente, ou seja, desejam estar na organização.

The changes in the Brazilian labor market due mainly to the opening of the economy in the
90s, brought as a consequence the decrease of jobs in the formal sector, with a reduction of
jobs in the industry and the casualization of the labor market. To address these issues, it is
necessary to the analysis of alternative measures, including for example the creation of
cooperatives, whose growth in recent years was around 90%. The analysis of the involvement
of people who are embedded in a cooperative organization helps in a better understanding of
the focus by which a subject is bound to work. It consists of the reasons or motives that make
a person stay in the organization and is part of a link established with the person who develops
the site work activities and the bond is a structure in which an individual is included, an object
and a particular relationship between them , both fulfilling a particular function. This study
aimed to conduct an analysis of the focus of organizational commitment in a large cooperative
sector heavy boiler. The COPROMEM, is located in the city of Mococa, São Paulo and
currently in its staff employs 340 people between cooperative members and employees. It
discusses the legal aspects, management and accounting of the cooperative, the focus of
organizational commitment, financial sustainability and quality of work life. The study was
developed based on the model proposed by Meyer and Allen (1997) where they were
examined three dimensions of commitment and these are the affective dimension where the
individual feels that he wants to stay, instrumental where the individual feels he needs to stay
and regulations, where individual feels that he should remain. The scale of the commitment
approach is composed of 18 items, six of affective commitment, six of six instrumental and
the normative results of the research showed that the dimensions of organizational
commitment occurred in COPROMEM. Been proposed actions that enhance the focus of
organizational commitment and its effects on Quality of Work Life. The survey instrument
was developed with all the cooperative members and employees with a rate of return of 98
questionnaires were evaluated and analyzed using the SPSS statistical program for analysis.
The study results showed that the company there is a lack of commitment among the
cooperative members and employees, but according to the respondents, this analysis we can
say that they are emotionally committed, or want to be in the organization |
